Abstract

Background: The global healthcare workforce faces an unprecedented retention crisis, intensified by post-pandemic burnout, rising labor costs, and shifting generational work expectations. This article synthesizes qualitative evidence from 2022 to 2026 on the factors that drive healthcare professionals to remain in or leave their institutions.

Methods: A thematic analysis approach was employed, drawing on peer-reviewed qualitative studies, mixed-methods research, and institutional reports across hospital settings in North America, Europe, and Asia.

Results: Eight core retention domains emerged: competitive compensation, supportive leadership, professional development, work-life balance, mentorship, organizational culture, psychological safety, and recognition. Institutions implementing multifaceted retention frameworks reported turnover reductions of 14–28%.

Conclusion: Sustainable retention in healthcare requires personalized, systemic strategies that address both material needs and relational dimensions of work. Leadership commitment and institutional culture remain the most powerful levers for long-term workforce stability.
